You think you have too few applicants. More likely: you already had them – and lost them without noticing. Between “saw the job” and “signed the contract” lies a process. And in most companies, that process is the real problem.
The blind spot in recruiting
The numbers from the German-speaking market are stark. According to the XING application report 2025 (2.5 million applications analyzed), filling a position takes 70 days on average and 19 applications. The first application arrives after just over three days – but three weeks pass before the first interview, and seven more before the offer. It is not the market losing that time. It is the workflow.
In parallel: 41.2 percent of all started applications are abandoned midway (Tellent State of Hiring 2025). Fewer than one in twenty career-site visitors actually applies. And according to an Indeed survey from March 2025, 63.5 percent of German applicants received no reply whatsoever to applications in the past year.
Whoever responds fast and reliably beats the majority of the market – without a euro of media budget.
The experiment: 30 minutes, a phone, a stopwatch
Apply anonymously to your own open position. From a phone, not the office desktop – 78 percent of job seekers read job ads on their smartphone, and about half prefer to apply mobile (Stepstone Hiring Trends, 2025). One point per “yes”.
Phase 1 – Finding
- Google “[job title] + [city]”. Does your opening appear on page 1?
- Does your careers page load on a phone in under three seconds – and is it readable without zooming?
Phase 2 – Convincing
- Can you get from the homepage to the job ad in two clicks or fewer?
- Does the ad state a salary range, concrete tasks and a real contact person with a photo?
- Does it show your actual workplace – team, floor, workshop – or stock photos with rented faces?
Phase 3 – Applying
- Can the entire application be completed on a phone in under five minutes?
- Does it work without a mandatory cover letter and without account registration?
- Does an immediate confirmation arrive that names next steps and a timeframe?
Phase 4 – Responding
- Is there a real human reply within 48 hours – seven days at the latest?
- Is there a phone number or WhatsApp for questions – and does someone pick up? Make the test call.
- Have you read your kununu and Google reviews and replied to the critical ones?
- Does every applicant get an answer – including the rejection?
Scoring: 10–12 points: your process works – now visibility decides. 6–9: you are continuously losing candidates you already had. 0–5: your problem is not the labor shortage.
Why the details decide
Every point on the list marks a documented drop-off. A poor mobile application experience alone makes one in five candidates quit, according to Stepstone. Two thirds of applicants say a candidate-friendly process weighs more heavily in their choice of employer than it did years ago. And as early as 2019, a softgarden survey named the most common abandonment reasons: process too cumbersome, response too slow. It has not gotten better since – only more visible.
The three fastest fixes
First: response time. Set a hard rule – every application gets a personal reaction within 48 hours. It is the cheapest competitive position the labor market currently has on offer. Second: drop the cover letter, halve the form fields. Anything you can clarify in a conversation does not belong in a form. Third: stock photos out, real images in – the business as it is beats the business as a photo agency invents it.
Once the process works, the first impression decides
A clean process converts attention – something else has to create it. 90 percent of online recruiting ads are static graphics. High-end video job ads stand out, attract stronger candidates and lift the employer brand.
What that looks like in practice: for Autokaufhaus Rhön, we filled a car painter position with a video job ad – over 30 applications in 14 days, from all over Germany, all willing to relocate.
